This study was to examine the effect of hotel employees' psychological empowerment(PE) on their job satisfaction(JS). In particular, this study investigated the moderating effect of role clarity(RC) on the causal relationships between PE and JS. A critical review of available literature on the issues were presented and specific attention was paid to the mediating effect of RC which might work in between PE and JS. The data for this study were collected from 438 employees who were working at tourist hotels in Seoul Korea. Hotel employees' PE was measured in terms of four dimensions such as competence, self-determination, impact, and meaningfulness.
The results of this study are as follows. First, results indicated that PE had a positive partially effect on JS. Results from a model tested using hierarchical regression analysis indicate that the effect of PE on JS was fully moderated by RC.
