본 연구는 상이한 조직 문화를 가진 두 학교 교사들의 시간 활용 양상에 관한 사례연구이다. 특히 본 연구는 강화이론 및 이를 둘러싼 최근의 논의를 연구의 이론적 분석틀로 삼아, 시간 활용 양상으 로 체현되는 교사의 직무 강화 양상이 어떻게 학교 조직적 차원에서 중재되고 매개되는지에 초점을 두어 분석하였다. 이를 위해 경험표집법, 시간일지기법, 인터뷰와 쉐도잉 관찰기법과 같은 다각적이고 혁신적인 질적, 양적 연구방법을 병행한 혼합 연구접근과 두 학교를 대상으로 한 다중 사례연구기법 을 활용하였다. 이를 통해 업무 시간 배분의 양상을 중심으로 한 시간의 양적 측면과 시간 활용에 수 반되는 동시행동, 감정과 같은 질적 측면에 대해 체계적으로 분석할 수 있었다. 연구 결과, 전문적이 고 협력적인 교직문화, 교육 이해당사자간의 신뢰, 교장의 변혁적 지도성 및 수업 지도성과 같은 학교 조직 차원의 요인들로 인해 교사들의 시간 활용상에 나타난 교직의 업무 강화 양상이 매개되거나, 조 절될 수 있다는 기존의 연구 결과들을 실증적으로 확인할 수 있었다. 또한 시간이라는 프리즘은 교사 들이 자신들의 직무의 본질을 어떻게 규정하는 지 보다 섬세하게 포착할 수 있게 해줄 뿐 아니라, 역 으로 시간에 의해 교사 자신들이 어떻게 규정되는지에 대한 심층적인 이해를 도모하게 함으로써, 교 원 정책 수립 및 교직 연구를 위한 폭넓은 시사점을 제공해 줄 수 있는 효과적인 개념이자 유용한 접 근임을 재확인할 수 있었다.
This case study explores the patterns of teachers’ time use in two primary schools which have distinct organizational cultures. Drawing on intensification thesis and its recent development, this study analyzes how teachers’ intensification represented by their time use is mediated by those distinct organizational features. Using innovative and diverse research methods including experience sampling method, time diary, shadowing and interviews, this mixed-methods study systematically examines the qualitative aspect of time use such as multitasking and emotions as well as the quantitative feature of time allocation. The results show that the teachers’ intensification can be filtered by the organizational mediation of the schools. The prism of time is found to be an effective concept and a potential research tool for wider implications by providing a more subtle and nuanced understanding of how teachers shape their work and time use and in turn how they are shaped by their time use.
