본 연구는 사회복지직 공무원의 자발적인 업무외 행동인 조직시민행동에 대한 근로몰입의 네 가지 유형, 즉 직무몰입, 조직몰입, 경력몰입 그리고 관계몰입간 의 관계와 효과를 구조분석한 것으로, 표집은 사회복지직 공무원 444명을 대상 으로 구조화된 설문조사를 실시하였다. 연구결과 근로몰입 수준은 비교적 평균 보다 높게 나타났고, 인구사회적 특성에 따라 다소 차이가 있으며, 근로몰입 유 형간에는 직무몰입이 경력몰입과 관계몰입 그리고 조직몰입에 영향을 미치고, 경력몰입은 관계몰입에 그리고 관계몰입은 조직몰입에 영향을 미치는 상호관계 가 있는 것으로 나타났다. 또한 조직시민행동에는 직무몰입과 조직몰입이 유의 하게 영향을 미치는 것으로 나타나, 다양한 근로몰입 수준을 높이기 위한 차별 적 관리전략이 필요하다고 할 수 있다.
This research is about public social workers’ voluntary extra-role performance 'Organizational Citizenship Behavior'. There are four types of work commitment; Job commitment, Organizational commitment, Career commitment and Relationship commitment. Analysis of the interrelationship between structure and effect was done between them with the use of a structured questionnaire of which 444 public social workers took part. The results showed that a higher than average commitment level is relative to the population and demographic characteristics depending on the difference and the type of work commitment. It has been said that there is an interrelationship among the work commitment types, job commitment affects career commitment, relationship commitment and organizational commitment and relationship commitments affects organizational commitment. Also, it seems that job commitment and organizational commitment significantly affects Organizational Citizenship Behavior. So it can be said that we need discriminative management skills to raise various work commitment levels.
