자신보다 조직에 대한 개인의 태도나 가치를 반영하는 집합주의(Triandis, 1995)는 개인주의가 성장하는 현대 사회에서조차 우리 사회의 주요 가치로 작용하는 것으로 알려져 있다. 이 연구의 목적은 한국 중년 남성들의 집합주의, 직무만족도 그리고 개인적인 심리적 안녕감 간의 관계를 규명하려는 것이다. 이 연구에서는 서울 경기 지역 내 35세에서 59세 중년남성 720명을 대상으로 집합주의 척도, 직무만족 척도, 심리적 안녕감 척도를 이용하여 자료를 수집하였다. 연구결과를 살펴보면 첫째, 중년 남성의 집합주의는 직무만족과 심리적 안녕감에 유의한 영향을 미치는 변인으로 나타났다. 둘째, 중년 남성의 집합주의는 심리적 안녕감을 유의하게 설명하는 직무만족의 선행변인으로 작용하면서 심리적 안녕감에 직․간접적으로 영향을 미치는 것으로 나타났다. 이 연구결과에서는 개인주의 가치가 성장하는 우리 사회에서 집합주의가 여전히 중년 남성의 삶에 긍정적 역할을 하는 것으로 나타났다. 집합주의가 높을 때 보다 높은 직무만족이나 심리적 안녕감이 나타난다는 것은 자신이 속한 조직의 관점, 규범, 의무, 신념 등이 개인적 요구나 관심 사항보다 의미 있게 평가된다는 것을 시사한다. 한편 중년 남성의 집합주의가 직무만족을 매개변인으로 하여 심리적 안녕감에 직간접적 영향을 미친다는 사실은 조직 중심의 인사관리 및 평가 등과 같은 관계 중심의 인사 관리 등이 중년 남성의 직무만족을 높이고 심리적 안녕감을 높일 수 있는 방안이 될 수 있음을 시사하는 것이다.
The purpose of this study was to investigate the relationship between collectivism in middle aged male workers with both job satisfaction and psychological well-being. For this purpose, two research questions were addressed: First, does the collectivism of middle aged male have an impact upon job satisfaction and psychological wellbeing? Second, does job satisfaction mediate the relationship between the collectivism of middle aged males and their psychological well-being? The participants consisted of 720 men who were aged between 35-59 with jobs in Seoul or Gyeonggi Province. The data collected were analyzed by means, standard deviations, correlations,simple regression, and hierarchial regression analysis developed by Baron and Kenny for mediation analysis, using SPSS 17.0. The results of this study were as follows: First, collectivism had an impact on job satisfaction and on psychological well-being. Second, job satisfaction partially mediated the relationship between collectivism and psychological well-being. These results suggest that collectivism plays an important role in the lives of middle aged men. It means that perspective, norms, duty, and belief in the group is considered more important than an individuals' personal needs and interests. The implications and limitation of this study were also discussed.
