이 연구는 음악치료사의 직업자존감이 이직의도에 미치는 영향에 대한 소진의 매개효과를 규명하는데 목적을 두고 있다. 연구에 포함된 변수로는 음악치료사의 인구사회학적 특성, 이직의도, 직업자존감의 하위개념인 사적자존감과 공적자존감, 소진의 하위개념인 정서적 탈진, 클라이언트에 대한 비인격화, 개인적 성취감소 등이 있다. 이 설문조사에 참여한 대상 자는 전국의 음악치료사 128명이었으며 연구결과는 다음과 같다. 첫째, 나이는 이직의도와 부적상관이 있었고 경력과 월수입은 이직의도에 유의미한 차이를 보였다. 둘째, 치료사의 공적자존감은 이직의도를 유의하게 예측했다. 셋째, 직업자존감과 소진의 관계에 있어, 치료 사의 사적자존감은 클라이언트에 대한 비인격화와 개인적 성취감감소를 유의하게 예측한 반면, 공적자존감은 정서적 탈진을 유의하게 예측했다. 마지막으로, 직업자존감이 이직의도 에 미치는 영향에 대해 정서적 탈진이 완전 매개역할을 하였다. 이러한 연구 결과를 토대 로 이직예방을 위한 방안이 제시되었다.
The purpose of this study was to investigate the mediating effect of burnout on the relationships between collective self-esteem and turnover intention of music therapists. The study variables included music therapists’ demographic characteristics, turnover intention, the components of collective self-esteem (private collective self-esteem and public collective self-esteem) and the components of burnout (emotional exhaustion, depersonalization, and diminished personal accomplishment). Professionals currently practicing music therapy (n=128) in various regions of Korea participated in this study. The results showed that age was negatively correlated with turnover intention. Also, it was found that there were significant differences between years of experiences and turnover intention, and between salary and turnover intention, respectively. Second, therapists’ public collective self-esteem significantly predicted turnover intention. Thrid, therapists’ private collective self-esteem significantly predicted desensitization and diminished personal achievement respectively while public collective self-esteem significantly predicted emotional exhaustion. Finally, the mediating effect of emotional exhaustion was found on the relationship between collective self-esteem and turnover intention. Recommendations and implications of the results for music therapy practice and training were described.
