본 연구는 학습조직, 긍정심리자본, 사립대학교 행정 중간관리자의 조직시민행동 간 직접 영향 및 긍정심리자본의 매개효과를 분석해보고자 한다. 이를 위해 전국 사립대학교 행정 중 간관리자를 대상으로 설문지 211부를 최종분석에 사용하였으며, 주된 자료 분석 방법으로는 SPSS 21.0 및 AMOS 22.0 프로그램을 사용하여 구조방정식 모형을 분석하였다. 연구결과 첫 째, 학습조직은 조직시민행동과 긍정심리자본에 정(+)적으로 직접 영향을 미쳤다. 둘째, 긍정 심리자본은 조직시민행동에 정(+)적으로 직접 영향을 미쳤다. 셋째, 학습조직이 긍정심리자본 을 매개로 조직시민행동에 영향을 미치는 것으로 나타나서, 긍정심리자본은 부분매개효과를 가지는 것으로 확인되었다. 이러한 연구 결과에 대한 논의와 결론을 바탕으로 이론적, 실천 적 시사점을 제언하고자 한다.
This study paper aims at analyzing a direct influence on learning organizational culture, positive psychological capital and organizational citizenship behavior of administrative line managers at private universities and the mediator effects of positive psychological capital as well. For this purpose, 211 questionnaires conducted among administrative line managers at private universities in Korea were used for the final analysis. Furthermore, analysis methods of main data such as SPSS 21.0 and AMOS 22.0 programs were applied for analyzing of structural equation models. The results of this study are divided into 3 parts.: First, learning organizational culture has a direct positive effect on organizational citizenship behavior and positive psychological capital. Second, positive psychological capital has a direct positive influence on structural citizenship behavior. Finally, positive psychological capital is verified that it has a partial mediator effect, because learning organizational culture mediated by positive psychological capital has an influence on structural citizenship behavior. Accordingly, This study wants to makes a suggestion on some theoretical and practical implications based on the conclusion made by many discussions about these research results.
