최근 학교의 자율, 권한, 책임이 확대되면서 학교장 뿐 아니라 다양한 학교 구성원이 학교 의 주요 의사결정에 참여하고 있다. 그러나 학교 지도성에 관한 연구들은 대체로 학교장에 초점을 두고 있어, 학교에서 교장과 함께 학교 행정가로 인식되는 교감의 역할에 대한 이론 적, 실제적 관심은 상대적으로 적었다. 이러한 문제인식에서 이 연구는 학교에서 교감의 역할, 교감직 수행상의 애로점, 학교에서 교감의 역할에 영향을 미치는 요인 및 관련 쟁점을 분석 하였다. 이를 위해 이 연구는 6개 초등학교의 교장, 교감, 부장교사, 일반교사를 대상으로 한 면대면 면담조사에 토대를 둔 사례 분석을 실시하였다. 분석결과, 학교에서 교감의 역할은 학 교장을 지원하는 지원자 모델, 교감이 주도적인 행위자인 행위자 모델, 교장과 교감이 동등한 영향력을 행사하는 파트너 모델, 교감이 교장과 교사 사이를 중재하는 중재자 모델, 교감의 역할이 미미한 기권자 모델 등으로 개념화할 수 있으며, 교감이 느끼는 애로 사항은 전문성 부족, 교감의 영향력 제한, 교사(단체)와의 갈등, 교장과 교사 간 이견 조정, 교사 특성에 맞는 지도력 발휘 등으로 도출되었다. 또한 학교에서 교감의 역할과 권한은 교장의 지도성, 교감의 경력 발달 특성(정년 잔여기간, 교장연수 이수 여부 등) 등에 따라 달라지는 것으로 나타났다. 이러한 분석결과를 토대로, 교감직에 대한 보다 명확한 법적 역할과 책임 규정, 교감의 교육 적 지도성 강화 등을 제언으로 제시하였다.
The purpose of this study is to analyze the role of vice-principal in primary school. The following three research questions are established for this study: First, what is the main role of vice-principals in school? Second, what are their major difficulties in doing their work? Third, what are the main factors which influence on vice-principal's role and its implementation in schools? To answer these questions, 6 primary schools were chosen as research cases and total 24 teachers were interviewed: 6 school principals, 6 vice-principals, 6 chief teachers and 6 classroom teachers in each school. Interviews were implemented by face to face by myself and recorded except two teachers who refused to. Based on interview results, the role of vice-principals can be divided into 5 models: supporter model, actor model, partner model, mediator model, abdicator model. The main difficulties of vice-principals come from their lack of official power and authority. The main factors which influence on vice-principal's role and it implementation are principal's leadership style, vice-principal's personal career development stage and school context. Based on these results, two propositions were suggested: First, identifying and defining legal roles of vice-principal and their responsibilities in school. Second, enhancing the instructional leadership role of vice-principal, that is one of the main factors to improve school effectiveness.
