본 연구의 목적은 종합병원에 근무하고 있는 간호사들의 직무만족도, 조직몰입 및 간호업무성과 간의 관련성을 파악하고 간호업무성과에 영향을 주는 요인을 확인하기 위한 서술적 조사연구이다. 본 연구는 2017년 4월 8일부터 5월 2일까지 G광역시에 소재하고 있는 2개의 종합병원에서 1년 이상 근무 중인 간호사를 대상으로 하였으며, 172부를 최종 분석에 사용하였다. 수집된 자료는 SPSS WIN 21.0 통계 프로그램을 사용하였다. 분석한 결과, 대상자의 임상경력, 근무형태, 급여, 근무이유 및 근무계획에 따라 간호업무성과에 유의한 차이가 있었으며, 대상자의 직무만족도(r=.958, p<.001)와 조직몰입(r=.269, p<.001)이 높을수록 간호업무성과가 높은 것으로 나타났다. 특히 직무만족도는 간호업무성과에 영향을 미치는 것으로 확인되었으며(β=.904, p<.001), 설명력은 83.7%였다. 이상의 결과로 보아 종합병원 간호사의 간호업무성과를 높이기 위해서는 직무만족도를 높이는 것이 선행되어야 하며, 이를 위해서는 직무만족도에 미치는 영향요인의 심층적인 질적 연구가 필요함을 제언한다.
The purpose of this research is to investigate the relationship between job satisfaction, organizational commitment and nursing performance of nurse who is working in hospital and to investigate factors influencing nursing performance. This research was conducted from April 8, 2017 to May 2, 2017, for nurses working in two general hospitals in G-City for more than one year and 172 were used for the final analysis. The collected data were analyzed using SPSS WIN 21.0 statistical program. The results indicated that there was a significant difference in nursing performance according to clinical career, working style, salary, reason of work, and work plan. And higher job satisfaction(r=.958, p<.001) and organizational commitment(r=.269, p<.001) resulted higher nursing performance. Especially the results indicated that job satisfaction has significantly influence nursing performance(β=.904, p<.001) and explanatory power was 83.7%. The results of this research suggest that it is necessary to improve the job satisfaction to improve the nursing performance of hospital, and it is suggested to do in-depth qualitative study of the factors affecting job satisfaction.
